I used to think “headhunter” was just a fancier word for recruiter. Same job, nicer title, maybe a better suit.

Then I watched one actually work, and realized I’d had it wrong the whole time.

The Job Post Problem

Here’s the thing nobody tells you about hiring for senior roles: the best people aren’t looking.

They’re not scrolling job boards at 11pm. They’re not tweaking their resume this weekend. They’re doing well where they are, heads down, probably not even thinking about a move — until someone they trust calls and says, “hey, have you thought about this?”

A regular recruiting process is built to catch people who are already looking. Post the job, screen the applicants, pick the best of who showed up. It works fine for a lot of roles.

The short answer: they go find the person instead of waiting for them to show up.

They vet harder, because they have to. When you’re pulling someone out of a job they’re happy in, “seems fine in an interview” isn’t good enough. Reference checks go deeper. Conversations happen over weeks, not days.

They know how to make the case. Convincing someone to leave a comfortable role isn’t the same as convincing someone who’s already unemployed and job-hunting. It takes a different kind of pitch — one that’s honest about the risk and clear about the upside.

Why This Matters More Than It Sounds Like

I think the mistake a lot of companies make is assuming hiring gets easier the more senior the role gets, because presumably you’re dealing with more experienced, more self-sufficient people.

It’s actually the opposite. The stakes go up, the candidate pool that’s actively looking shrinks, and the cost of getting it wrong goes way up too. A bad hire at the leadership level doesn’t just cost a salary — it costs momentum, team trust, and time you don’t get back.

That’s the gap headhunting is actually built to close. Not “recruiting, but for expensive roles” — a genuinely different process, built around finding people who weren’t looking in the first place.

The Honest Take

Not every role needs this. If you’re hiring for a role where there’s a healthy pool of active candidates, a normal process works fine, and paying for specialized search would be overkill.

But if you’ve got a leadership seat open and you’ve noticed the applicant pool feels thin, or worse — the applicants who do show up aren’t the caliber you need — that’s usually the sign. It’s less about the seniority of the title and more about how narrow the pool of “right” people actually is.
